Fractional Leadership - A Global Trend Taking Root in South Africa

Fractional executives aren’t just for cash strapped startups. In the US, UK, and Europe they have become a strategic lever for growth, not a stopgap. Private equity funds, listed multinationals, and scale-ups use them to bridge transitions, inject specialist capability, and de-risk critical moments.

In London’s mid-market PE scene, it is now common for portfolio companies to engage a fractional CFO during the first 6 to 12 months post-acquisition. These businesses need someone who can hit the ground running, build robust reporting, lead banking negotiations, and integrate financial controls while the board takes the time to find and court a permanent hire. Research from CFO Connect shows that more than 60% of European scale-ups have engaged a fractional CFO at some stage in their growth journey.

South Africa is beginning to catch up. One manufacturing firm I supported, backed by private equity and struggling with spiralling costs, weak controls, and urgent lender pressure, brought in a fractional CFO two days a week. Within months, he stabilised cash flow, built investor-ready reporting, renegotiated banking terms, and led the carve out of a non-core unit. The result: he saved the business seven figures and handed over a clean, investable structure to the permanent CFO.

The benefits of fractional executives include: • Immediate impact without lengthy onboarding • Strategic expertise at a fraction of the permanent cost • Flexibility to scale commitment up or down • Objective external perspective to challenge groupthink • Risk reduction during critical transitions

And it is not just finance. Companies are now engaging fractional leaders across disciplines such as: • Chief Financial Officer (CFO) • Chief People Officer or HR Leader (CPO) • Chief Legal Counsel or Compliance Leader • Managing Director (MD) or General Manager • Chief Executive Officer (CEO) for interim mandates • Strategy and Transformation Leads • (CIO) Chief INfomration Officer and • (CTO) Cheif Technology Officer.

The reality is that many of these individuals have already had long and successful executive careers. Their motivation is not always about money. They want to give back, apply their knowledge in different contexts, mentor leadership teams, and help companies avoid mistakes they have seen before. This makes their impact not only technical but cultural, leaving businesses stronger long after they have handed over.

The lesson is clear. You do not always need permanent to get performance. Sometimes the most brilliant move is to bring in the right expertise, at the right intensity, for the right stage of the business cycle.
