Some career decisions are made for ambition.  Some are made for growth. And increasingly – more than leaders realise – some are made for psychological safety.

Something happened this month that reminded me just how heavy that truth is.

The Reality

We recently worked with a remarkable candidate. High potential. Ready for a bigger platform. Perfectly aligned to an opportunity that could reshape her career.

Her previous employer wasn’t thinking about her. She wasn’t thinking about them either. There was no unfinished business, no active relationship, nothing pulling her back.

Until we called them for a reference.

That single conversation brought her back into their line of sight. They reached out. They made an offer. And suddenly, everything shifted.

Not because the offer was better.  Not because the role was bigger or more exciting (in fact it was totally opposite).  Not because it aligned with her aspirations.

But because after years of toxic leadership and psychological strain, familiarity felt safer than possibility. Even for her family!

She declined our client’s offer twice. Not due to lack of interest, but because trauma changes the way people assess risk.

It took three emotionally draining weeks (for her, my client and my team) before she eventually accepted the role that truly aligned with her potential. A role with a healthy culture. A role designed for her growth. An opportunity to part of something magical.

But the hesitation? That came from a deeper place – one that too many leaders underestimate.
