Why the Best Legal Talent Isn’t on Job Boards

In the last quarter alone, I’ve seen several strong candidates progress through interview rounds, only to ultimately turn down offers that, on paper, looked competitive.

When you dig deeper, it’s rarely just about money. Here’s what’s coming through most consistently from my candidate network:

1. Culture Fit Isn’t Convincing

Legal professionals are cautious about joining environments where they might lack influence or where compliance is seen as a “tick-box” exercise. One senior legal advisor recently told me:

“I wasn’t convinced legal had influence there. The panel’s comments made it feel like my input would be an afterthought, more of a box-tick than a voice in decisions.”

When the team’s positioning doesn’t align with the candidate’s expectations, even a strong package won’t close the deal.

2. Growth Trajectory Feels Flat

High-calibre lawyers and compliance specialists are motivated by development – not just title, but exposure to complex matters, leadership opportunities, and a pathway to the C-suite.

Candidates often say:

“I couldn’t see what the role looked like beyond year one.”

3. Flexibility Matters (More Than Some Think)

Even in law, where face-time has traditionally been non-negotiable, candidates are voting with their feet. Rigid “5 days in office” models are losing top talent to employers offering hybrid or outcome-based approaches.

4. Compensation Gaps

Pay is still a factor, but it’s not always about the absolute number. Issues like:

  • Below-market STI/LTI structures
  • No clarity on bonus schemes
  • Lack of benefits compared to peers all erode confidence. In a competitive market, unclear or uncompetitive packages are quickly exposed.

When offers are declined, it’s often avoidable. The lesson isn’t just “increase salary.” It’s:

  • Position legal/compliance as strategic, not operational.
  • Show the growth story in the role.
  • Offer flexibility where possible.
  • Ensure packages are market-aligned and transparent.
